And if you join a kingdom other than creating your own every fief you own stays as yours but if you leave the kingdom the fief stays in the kingdom. As far as i know you have yo manually assign a member to party leader after they are captured then freed. You only have the option to join as a vassal if you own land already. Merc is not possible.

Separatism is pretty close to that if you choose Chaos Start. Use Mod menu to select Chaos Start before starting a new game, and then every clan owning a fief starts as their own independant kingdom, all at war with at least 1 other clan.
